Synthetic fluid (very "slippery") without the required amount friction modifier is not a good idea. Synchros need friction to work, which is why you're grinding while shifting.
If your fluid has been in the trans for a while, you may want to just change it out anyway. Redline MTL (no additional friction modifier needed) has been getting good reviews. I personally use the Ford synthetic ATF ($$$) with the friction modifier, and the tranny shifts great. Try doing a search, there is a ton of information available on this site.
Just for the record! 1. Ford doesn't use friction modifier in the trans from the factory. 2. There is still plenty of friction between the metal even with just straight AFT in the transmission for the synchros to work if they are not worn. 3. The friction modifier will help increase the friction in the synchros and probably help the grind. 4. The friction modifier will break down the fluid and make it less protective for the gears in the transmission. How much FM you use depends, but I would put 1 oz in at a time until the grind goes away, not exceeding about 2 oz.
I put 2 oz FM + ATF in my transmission with the new torsen and it sounded like a bucket of bolts from the lack of protection. It also had plenty of silver glitter in it when I changed it! Maybe 1 oz would have been better, or maybe none at all for the break-in. Then I shifted to mobil one synthetic gear oil and it had no noise and very little metal glitter. After flushing the transmission with ATF again, I stuck in the redline. Well, the torsen is broke-in now and with the MTL there is no noise.
I just want people to be cautious with its use because a stock diff may not give warning if it is wearing too much due to inadequate lubrication.
